Organizational Commitment with the Mediation of Altruistic Behavior

Abstract
This study explores the relationship between organizational commitment and employees' altruistic behavior, with a focus on the moderating roles of perceived organizational justice, social support, and transformational leadership. The findings indicate that affective commitment significantly influences altruistic behavior, with employees who have strong emotional attachment to the organization being more likely to engage in prosocial actions. Perceived organizational justice and social support further enhance this relationship by boosting affective commitment and altruistic behavior. Transformational leadership is identified as a mediating variable that strengthens the link between affective commitment and altruistic behavior. However, remote working dynamics can negatively impact affective commitment and, consequently, altruistic behavior. The study highlights the importance of fostering a fair and supportive work environment and employing transformational leadership to maximize employees' altruistic behavior, particularly in flexible work contexts.
